    摘要:

    基于自我概念理论,本研究探讨平台型领导对员工突破性创造力的影响,并考察基于组织的自尊的中介作用和促进调节焦点的调节作用。通过对358份企业问卷数据进行实证检验,研究发现:平台型领导正向提升员工突破性创造力;基于组织的自尊在二者之间发挥部分中介效用;促进调节焦点显著正向调节平台型领导与基于组织的自尊的关系,进一步调节了基于组织的自尊在平台型领导与员工突破性创造力之间的间接效应。本研究揭示了平台型领导促进员工突破性创造力的方式、过程和适用条件,为组织提高员工突破性创造力提供了新思路。

    Abstract:

    Based on the self-concept theory, this study constructs a mechanism for the impact of platform leadership on employees" radical creativity, and examines the mediating effect of organizational-based self-esteem and the moderating effect of promotion focus. Through empirical testing of 358 corporate questionnaire data, the study found that platform leadership positively affects employees" radical creativity; Organizational-based self-esteem plays a partial mediating role between platform leadership and employees" radical creativity; Promoting focus significantly positively moderates the direct positive impact of platform leadership on organizational-based self-esteem, further moderating the indirect effect of organizational-based self-esteem between platform leadership and employees" radical creativity. This study reveals the ways, processes, and applicable conditions of platform leadership in promoting employees" radical creativity, providing new ideas for organizations to improve employees" radical creativity.
